Cognizant Technology Solutions will fund 100 percent discretionary bonuses for eligible employees for the 2025 performance year after achieving its internal “Winner’s Circle” performance threshold two years ahead of its stated timeline.

The “Winner’s Circle” is an internal metric Cognizant uses to assess its competitive standing on revenue growth, margins, and execution, relative to large global IT services peers. The company had earlier indicated a 2027 target for this milestone and reached it in calendar year 2025.

The decision was shared with employees through an internal communication from Chief Executive Officer Ravi Kumar S, accessed by Moneycontrol. “Our 2025 results are the direct outcome of your hustle, disciplined execution, and commitment to our clients and to Cognizant. To recognize this effort, I am pleased to share that we have authorized funding our discretionary bonus program at 100%,” Kumar wrote.

Cognizant employs more than 350,000 people globally, with India accounting for the majority of its workforce. The company has confirmed that the payout applies to eligible employees and is linked to company-wide performance outcomes. The firm has yet to publish the individual payout structure.

This bonus decision closes a performance cycle that Cognizant began several years ago, when leadership publicly acknowledged gaps in growth and execution compared with large global peers. Over that period, management tied incentives to relative improvement across revenue growth, margins, and delivery consistency, rather than isolated quarterly outcomes.

Kumar returned to this point on the post-earnings analyst call, saying the target was reached early through consistent delivery, tighter execution, and steady improvement in margins. The announcement followed Cognizant exceeding its fourth-quarter revenue guidance, providing financial backing for the decision to fully fund discretionary incentives for the year.

Revenue Growth, Peer Ranking, and the Basis for Incentive Funding

The foundation for Cognizant’s bonus payout rests on its constant currency revenue growth of 6.4% in calendar year 2025. This is the highest growth rate among large IT services firms during the year, using comparable disclosures across global peers.

According to figures cited by the outlet, Accenture recorded constant currency growth of 6.25 %, HCLTech 4.8%, Infosys 3.15%, and Tata Consultancy Services 0.78%, while Wipro reported a decline of 1.83%. Cognizant follows a January–December reporting cycle, Indian IT firms report on an April–March basis, and Accenture operates on a separate fiscal calendar, making directional comparison the practical approach.

Cognizant evaluates its internal performance standing by ranking its constant currency revenue growth within a defined global peer group that includes Accenture, Capgemini, CGI Group, DXC, EPAM, Genpact, HCLTech, Infosys, Tata Consultancy Services, and Wipro. Company disclosures show steady movement up this ranking, shifting from tenth place in 2022 to eighth in 2023, sixth in 2024, and into the top four performers by revenue growth in 2025.

Over the same period, the gap between Cognizant’s growth rate and the peer average narrowed materially. Company data shows the firm moving from eight percentage points below the peer average to three percentage points below, and then to half a percentage point above the peer average in 2025. This progression formed the quantitative basis for leadership authorising full funding of discretionary bonuses.

The bonus payout arrives during a phase when large IT services firms continue to manage client scrutiny on technology spending alongside margin discipline and delivery efficiency. Across the sector, variable pay and salary actions remain closely tied to sustained execution rather than short-term acceleration.
